The Relationship of Emotional Intelligence, Job Satisfaction and Burnout: a Research on Hospital Employees
Abstract
Örgütlerin verimlilik ve performanslarının artmasında çalışanların önemli bir rolü bulunmaktadır. Özellikle sağlık alanında faaliyet gösteren işletmelerde çalışanlar, örgütsel çıktılara önemli bir katkı sağlamaktadır. Sağlık sektörünün yapısı gereği çalışanların insanlarla yoğun bir ilişki kurması gerekmektedir. Bu ilişkinin sağlıklı bir biçimde devam etmesinde çalışanların duygusal zekâ, iş doyumu ve tükenmişlik düzeyleri belirleyici olabilmektedir. Duygusal zekâ, bireyin hem kendi duygularını hem de başkalarının duygularını anlayabilmesi, değerlendirebilmesi ve yönetebilmesini kapsayan bir yetenek olarak kabul edilmektedir. İş doyumu, çalışanın olumlu ya da olumsuz değerlendirmeleri sonucunda işe karşı geliştirmiş olduğu tutumu ifade etmektedir. Tükenmişlik ise çalışanın işi ile ilgili edindiği olumsuz duygular neticesinde, insanlara karşı duyarsızlaşması ve nihai olarak kendisini başarısız olarak değerlendirmesine yol açan olumsuz tutum ve davranışlardır. Bu araştırmanın temel amacı, duygusal zekâ, iş doyumu ve tükenmişlik arasındaki ilişkileri incelemek ve duygusal zekânın iş doyumuna etkisinde tükenmişliğin aracılık etkisini analiz etmektir. Araştırma kapsamında Hakkâri devlet hastanesinde görev yapmakta olan 283 çalışandan anket yöntemiyle elde edilen veriler analiz edilmiştir. Hipotezleri test etmek için LİSREL8.7 yazılımı aracılığıyla yapısal eşitlik modellemesi yöntemi kullanılmıştır. Yapısal eşitlik modellemesinde önce, ölçüm modelini tahmin etmek ve yapı geçerliliğini belirlemek için doğrulayıcı faktör analizi uygulanmıştır. Araştırma sonuçlarına göre, duygusal zekânın iş doyumunu pozitif, kişisel başarısızlığı ise negatif olarak etkilediği belirlenmiştir. Araştırmada duygusal tükenme ve kişisel başarısızlığın iş doyumunu negatif olarak etkilediği tespit edilmiştir. Ayrıca kişisel başarısızlığın duygusal zekânın iş doyumuna etkisinde aracılık rolünün olduğu görülmüştür.
Employees have an important role in increasing the productivity and performance of organizations. Especially those working in businesses operating, in the field of health, make an important contribution to organizational outcomes. Due to the structure of the health sector, employees must establish an intense relationship with people. Employees' levels of emotional intelligence, job satisfaction and burnout may be determinants in the consistent continuity of this relationship. Emotional intelligence is accepted as a skill that includes the ability to understand, evaluate and manage both their own emotions and the emotions of others. Job satisfaction refers to the attitude that the employee has developed towards the job as a result of positive or negative evaluations. Burnout is the negative attitudes and behaviors that cause the employee to become depersonalization to people as a result of the negative feelings he/she has about his/her job and ultimately to evaluate himself as a failure. The main purpose of this study is to examine the relationships between emotional intelligence, job satisfaction and burnout, and to analyze the mediating effect of burnout for the emotional intelligence's role in job satisfaction. Within the scope of the study, the data obtained by the survey method from 283 employees working in Hakkari state hospital were analyzed. in order to test the hypotheses, structural equation modeling method was used through LISREL8.7 software. Before structural equation modeling, confirmatory factor analysis was applied to estimate the measurement model and determine the construct validity. According to the results of the research, it has been determined that emotional intelligence positively affected job satisfaction, while it also affected personal failure in a negative way. In the study, it has been determined that emotional exhaustion and personal failure negatively affect job satisfaction. In addition, it has been found that personal failure has a mediating role in the emotional intelligence's effect on job satisfaction.
