The Relationship Between Organizational Silence and Organizational Cinism Among Teachers: The Case of Van

Abstract

Çalışmanın amacı, örgütsel sessizliğin örgütsel sinizm üzerinde olumlu veya olumsuz herhangi bir etkisi olup olmadığını araştırmaktır. Örgütsel sessizlik; kabullenici sessizlik, savunmacı sessizlik ve örgüt yararına sessizlik olmak üzere üç boyutta ele alınmıştır. Örgütsel sinizm; bilişsel sinizm, duyuşsal sinizm ve davranışsal sinizm olmak üzere üç boyutta ele alınmıştır. Araştırmanın amacı doğrultusunda Van ilindeki devlet okullarında çalışan 314 öğretmenden, kolayda örnekleme yöntemiyle toplanan veriler Yapısal Eşitlik Modellemesi kullanılarak analiz edilmiştir. Analizler sonucunda, kabullenici sessizliğin örgütsel sinizmin üç boyutu olan bilişsel sinizm, duyuşsal sinizm ve davranışsal sinizmi arttırdığı tespit edilmiştir. Savunmacı sessizlik çalışanlar arasında duyuşsal sinizmi arttırırken, bilişsel ve davranışsal sinizm üzerinde bir etkiye sahip değildir. Örgüt yararına sessizlik, duyuşsal sinizm üzerinde anlamlı bir etkiye sahip iken, bilişsel sinizm ve davranışsal sinizm üzerinde anlamlı bir etkiye sahip değildir. Bu sonuçların yanı sıra yaş ve cinsiyet değişkenlerinin de örgütsel sinizm üzerindeki etkisi araştırılmıştır. Çalışanların yaşının örgütsel sinizm tutumları üzerinde etkili olmadığı tespit edilmiştir. Kadın çalışanların erkek çalışanlara nazaran davranışsal sinizm boyutunda daha fazla sinist davranışlar sergilediği tespit edilmiştir.

The aim of the study is to investigate if there is any positive or negative effect of organizational silence on organizational cynicism. Organizational silence was discussed in three dimensions: acquiescent silence, defensive silence and pro-social silence. Organizational cynicism was examined under three categories named as cognitive cynicism, affective cynicism and behavioural cynicism. For this aim, the data which was collected from 314 teachers working in public schools through easy sampling method in Van province was analyzed through Structural Equation Modeling. As a result of this analysis; it was determined that the age of the employees did not affect the organizational cynicism attitudes. It was determined that behavioral cynicism was mostly seen in female employees when they were compared with their male colleagues. The rate of acquiescent silence increases the three dimensions of organizational cynicism: cognitive cynicism, affective cynicism, and behavioral cynicism. It is seen that defensive silence stimulated affective cynicism among employees and did not have an impact on cognitive and behavioral cynicism in scope of the sample of this study. Furthermore pro-social silence has a significant effect on affective cynicism and has no significant effect on cognitive and behavioral cynicism.
